Effect of High-Performance Work Systems on Change Readiness in Tertiary Care Hospitals

Résumé Résumé des informations

This study aimed to examine the impact of three dimensions of high performance work system (HPWS) namely training and development, performance-based rewards, and employee participation on employee readiness towards change in tertiary care hospitals. Survey research method was used, with a cross sectional design and a convenience sampling method of data collection used for 200 clinical and administrative staff. Valid scales were used to assess each of the constructs on a five-point Likert scale, and multiple regression analysis was used to test the predictive relationships. Pearson correlation revealed positive and significant relationships between all three dimensions of HPWS and change readiness, with employee participation having the highest bivariate correlation (r = 0.528), followed by performance-based rewards (r = 0.422) and training and development (r = 0.369). The regression analysis showed that the participation of employees was the most significant variable (β = 0.396, p < 0.001); moreover performance-based rewards significantly contributed, with a coefficient of β = 0.198, p = 0.005. Training and development did not however have a significant independent effect (β = 0.079, p = 0.272). The results indicate that participatory decision-making structures and the alignment of reward structures are important when hospital leaders want to create change readiness, and increasing the amount of training is not enough. The study adds value by breaking HPWS down into different dimensions as opposed to a single HPWS package. Limitations are the cross sectional design, convenience sampling, and the single context data. Longitudinal designs and probability sampling should be used in future research in multiple hospitals.
